TY - JOUR AU - Steenfatt, Corinna AB - Direct and indirect (i.e., mediating) effects of team learning on team outcomes were examined in a laboratory-based experimental study and a cross-sectional field study. Using task knowledge (cognitive variable) and role-based trust (motivational-affective variable) as mediators, we designed the studies to elicit further understanding of the effects of team learning on team outcomes of coordination quality and team performance. Both studies showed direct effects in the way that team learning leads to better coordination quality and team performance. This effect was mediated by both task knowledge and, to a minimal extent for the experimental study, role-based trust. Limitations, implications for team learning, and suggestions for future research are discussed.
